Povezanost ličnosti i inteligencije s kompetencijskim modelom

Abstract

U novije vrijeme, istraživanja o rukovođenju okrenula su se ka mjerenju rukovođenja pomoću kompetencijskih modela. Prema novom kompetencijskom modelu, kojeg su predložili Galić i suradnici (n.d), temeljnih pet kompetencija rukovođenja su: Motiviranje, Razvoj podređenih, Upravljanje odnosima, Timski rad i Donošenje odluka. Ovim istraživanjem želimo ispitati zahvaća li novi kompetencijski model drugačiju komponentu rukovođenja od one mjerene putem ličnosti i inteligencije. Istraživanje je provedeno na 166 sudionika (52% žena) na menadžerskim pozicijama. Sudionici su prosječno bili zaposleni na menadžerskim pozicijama 13 godina te su imali od 3 do 1400 podređenih. Korelacijskom analizom utvrđeno je da kompetencija Motiviranje pozitivno korelira s dimenzijama ekstraverzije, savjesnosti i otvorenosti. Nadalje, pokazalo se da kompetencija Upravljanje odnosima pozitivno korelira s dimenzijama ekstraverzije, savjesnosti i ugodnosti te negativno s dimenzijom neuroticizma. Daljnji rezultati upućuju da kompetencija Timski rad pozitivno korelira s dimenzijama ekstraverzije i savjesnosti te negativno s dimenzijom neuroticizma. Naše istraživanje nije našlo povezanost kompetencija Razvoj podređenih i Donošenje odluka s pet temeljnih dimenzija ličnosti niti je nađena povezanost novog kompetencijskog modela s inteligencijom. Rezultati multiple regresije upućuju da pet temeljnih faktora ličnosti i inteligencija značajno objašnjavaju 17.7% varijance novog kompetencijskog modela, što sugerira da se kompetencije iz novokonstruiranog modela rukovođenja u maloj mjeri preklapaju s inteligencijom i osobinama ličnosti iz petofaktorskog modela.

Abstract (english)

Recently, leadership research has turned to measuring leadership using competency models. According to the new competency model developed by Galić et al. (n.d.), base five competencies of leadership are: Motivating, Developing subordinates, Relationship management, Teamwork management, and Decision-making. This research wanted to examine whether the new competency model measures a different component of leadership than the one measured through personality traits and intelligence. The research was conducted on 166 participants (52% women) in managerial positions. On average, the participants were employed in managerial positions for 13 years and had from 3 to 1400 subordinates. Correlation analysis revealed that the Motivating competency positively correlated with extraversion, conscientiousness, and openness. Furthermore, it showed that the Relationship management competence positively correlates with extraversion, conscientiousness, and agreeableness, and negatively correlates with neuroticism. Further results suggest that the Teamwork management competency correlates positively with extraversion and conscientiousness, and negatively with neuroticism. Our research did not find a correlation between the competencies Developing subordinates and Decision-making and the five factors of personality, nor was there a correlation found in-between the new competency model and intelligence. The results of the multiple regression indicate that the five factors of personality and intelligence significantly explain 17.7% of variance of the new competency model, suggesting that the competencies from the newly constructed leadership model overlap to a small extent with intelligence and personality traits from the five-factor model.
